I assumed with an HR audit, specific forms would have been discussed such as the I9 and other important docs that belongs in an employee's personnel file.

The training was great! I would have liked more time to go deeper on some of the subjects, but the high level was good - now I can dig into the details myself.

Frequently Asked Questions

An HR audit is a systematic review of an organization's HR policies, practices, documentation, and compliance posture designed to identify gaps, risks, and opportunities for improvement. HR audits serve multiple purposes: ensuring compliance with employment laws and regulations (including non-discrimination requirements, wage and hour rules, mandatory benefits, and workplace posting obligations), identifying areas of legal liability before they result in claims or regulatory action, assessing whether HR practices support the organization's ability to attract and retain talent, and building confidence in the HR function among management and employees. Even very small organizations benefit from HR audits—businesses with as few as one employee face employment law obligations, and early identification of compliance gaps is far less costly than defending claims. HR audits can also serve as a benchmarking tool, comparing current practices against industry standards or best practices to identify strategic improvement opportunities. Types of HR audits include compliance-focused audits, strategic HR audits, and functional audits of specific HR areas such as benefits, compensation, or talent acquisition. Aurora Training Advantage's HR audit webinar, taught by Wendy Sellers, SHRM-SCP, SPHR, provides a high-level overview of audit types and components to help organizations identify what kind of audit they need.
A comprehensive HR compliance audit checklist covers the full employment lifecycle and all applicable regulatory obligations. Key areas to review include job descriptions—ensuring they accurately reflect duties and essential functions in a manner consistent with ADA compliance and are used consistently in recruiting, performance management, and FMLA/accommodation determinations. Recruiting and hiring documentation should be reviewed for compliance with EEOC requirements, including consistent use of job postings, interview questions that avoid protected class inquiries, and documented selection criteria. I-9 employment eligibility verification files should be audited for completion accuracy and timely execution. Employee files should contain required documentation and nothing that shouldn't be there (such as medical information in the general file). Payroll and overtime records should be reviewed for FLSA compliance, including proper classification of exempt and non-exempt employees. Mandatory workplace posters must be current and properly displayed. Benefits administration compliance—including COBRA notices, ACA reporting, FMLA policy and leave tracking—should be verified. HR audit checklists and end-of-year audit checklists provided in Aurora Training Advantage's HR audit webinar, taught by Wendy Sellers, give HR professionals a practical framework for systematic compliance review.
Most HR professionals recommend conducting at minimum an annual HR compliance audit—ideally at year-end when reviewing benefit plan documentation, mandatory compliance filings, and updating policies for legislative changes that take effect in the new year. Organizations should also conduct more comprehensive HR audits every two to three years that cover strategic HR effectiveness in addition to compliance. Beyond scheduled audits, certain events should trigger a targeted HR review: any significant organizational change such as a merger, acquisition, or major layoff; a significant increase in employee relations issues, complaints, or turnover; an EEOC charge, employment lawsuit, or DOL investigation; leadership changes in HR or senior management; a major expansion into a new state (which triggers new compliance obligations); or changes in applicable employment laws. New or rapidly growing businesses should conduct an HR audit early—before workforce size crosses the thresholds that trigger additional regulatory requirements (15 employees for Title VII and ADA; 20 for ADEA and COBRA; 50 for FMLA). Wendy Sellers, SHRM-SCP, SPHR, covers audit frequency and triggering events in Aurora Training Advantage's HR audit webinar, along with guidance on establishing baselines and setting priorities for future HR projects.
HR audits go beyond legal compliance to assess whether HR practices are competitive and effective at attracting and retaining the talent the organization needs. A retention-focused HR audit examines compensation benchmarking—whether pay levels and total rewards packages are competitive with the labor market for key roles. It reviews turnover data by department, tenure, and demographic group to identify patterns that may signal systemic problems. Performance management processes are evaluated to determine whether they provide the regular feedback, recognition, and development opportunities that employees increasingly expect. Career pathing and development infrastructure is assessed—high-potential employees who don't see a future at the organization leave, and an audit can identify whether the organization has the systems to show people where they can go. Onboarding effectiveness is a particularly high-impact area: poor onboarding experiences correlate with early turnover, and an audit can identify gaps in the critical first 90 days. Benefits and flexibility policies are reviewed for market competitiveness. In today's talent market, organizations that cannot attract and retain quality employees face operational and financial consequences regardless of other strengths. Wendy Sellers emphasizes this dimension in Aurora Training Advantage's HR audit webinar, positioning the audit as a strategic tool for organizational effectiveness, not just legal risk management.
An end-of-year HR audit is a structured review conducted annually, typically in Q4 or early Q1, that ensures the organization completes required year-end HR actions, prepares for upcoming compliance obligations, and sets HR priorities for the new year. Key components typically include: verifying that all required ACA reporting is prepared and deadlines are tracked; confirming that COBRA election notice procedures are current and all qualifying events from the prior year were handled properly; reviewing and updating the employee handbook for any legal changes that took effect during the year or that will take effect in the new year; auditing compensation and benefits for equity and compliance with minimum wage increases or other regulatory changes; reviewing the status of any open EEOC charges, workers' compensation claims, or employee relations matters; confirming that mandatory workplace posters reflect the most current versions; and ensuring that I-9 forms and employee files are complete and properly maintained. The end-of-year audit also provides an opportunity to review HR metrics—turnover, time-to-fill, training completion rates—and set measurable HR goals for the coming year. Aurora Training Advantage's HR audit webinar, presented by Wendy Sellers, SHRM-SCP, SPHR, includes a dedicated end-of-year HR audit checklist as a practical takeaway resource.
